The objectives included examining the effect of teachers’ working environment, exploring the impact of teachers' career development programs, and investigating the mediating effect of teachers' allowances on motivation and academic performance. The study employed a cross-sectional survey design, utilizing a sample size determination technique by Krejcie & Morgan (1970) to select 110 respondents from a known population of 152. Data collection methods included questionnaires and interview guides. The findings indicated that a conducive environment, physical workspace influenced motivation and productivity while career development programs enhanced job-related skills and knowledge, effective training programs significantly improved productivity at work, The study concluded that job related skills and knowledge, were effective in improving job performance and academic outcomes. Similarly, there is a positive correlation between teachers’ allowances, motivation, and job commitment. Based on these findings, it is recommended that schools prioritize maintaining well-equipped classrooms with adequate lighting, ventilation, and ergonomic seating to ensure optimal learning conditions.
